Abhishek Shukla Shukla Ravishankara

Director of Engineering at Peloton Interactive

I have worked in the software field for over ten years in varying capacities.

My Master’s degree in Computer Science and my stint as a Software Engineer in the R&D unit of CA technologies laid a sound foundation in Computer Science concepts and tools.

At Bytemark (now a Siemens Company), starting as a Platform Engineer, I performed a variety of roles as an Architect, acting TPM, and eventually led the entire Backend Engineering team that was responsible for a platform (PCI-DSS compliant) that sells over 30K mobile transit tickets daily with over 1M users.

At Blink Health, I managed two cross-functional teams in producing a world-class experience for patients who buy medications on our website and mobile applications. I started as an EM and grew into a Senior EM role, managing two teams collectively owning multiple microservices and patient experiences.

Currently, I am a Director of Engineering at Peloton Interactive, leading the E-commerce platform pillar, overseeing products, orders, payments, delivery, and content platforms.

Aubrey C. Daniels, in his book “Bringing Out the Best in People”, discusses the concept of extinction (see below). I often (mostly used to) fall into a similar trap, albeit in a different subtler way. When someone completes a task, my instinct is to immediately suggest improvements, often without 𝘦𝘹𝘱𝘭𝘪𝘤𝘪𝘵𝘭𝘺 acknowledging and appreciating the effort they've already put in.

From the book:

𝗗𝗼𝗶𝗻𝗴 𝗡𝗼𝘁𝗵𝗶𝗻𝗴 𝗜𝘀 𝗗𝗼𝗶𝗻𝗴 𝗦𝗼𝗺𝗲𝘁𝗵𝗶𝗻𝗴 𝘁𝗼 𝗣𝗲𝗿𝗳𝗼𝗿𝗺𝗮𝗻𝗰𝗲

If inadvertent punishment is common, inadvertent extinction is epidemic. 𝘌𝘹𝘵𝘪𝘯𝘤𝘵𝘪𝘰𝘯 is technically defined as the withdrawal of positive reinforcement from a behavior, but it may be easier to understand this way: 𝘵𝘩𝘦 𝘱𝘦𝘳𝘧𝘰𝘳𝘮𝘦𝘳 𝘥𝘰𝘦𝘴 𝘴𝘰𝘮𝘦𝘵𝘩𝘪𝘯𝘨, 𝘢𝘯𝘥 𝘯𝘰𝘵𝘩𝘪𝘯𝘨 𝘩𝘢𝘱𝘱𝘦𝘯𝘴. Ignoring is probably the most common example of extinction.

The fact is that when managers do nothing following employee performance, they may change that performance in one of two ways:

  1. they put desired effort on extinction
  2. they open the door for some inappropriate behavior to be positively reinforced.

And managers do this all the time!
